OCEANSIDE, Calif., Aug. 4, 2026 /PRNewswire/ -- A well-documented career path is now the fastest-growing hiring factor in automotive repair. Forty-six percent of technicians rate it a "must-have" when evaluating employers — up 10 points in a single year, the largest increase of any factor measured in the 2026 Voice of Technician Report, produced by WrenchWay in partnership with the National Institute for Automotive Service Excellence (ASE). Only 27% say their employer offers one.

Industry workforce research has understandably centered on technicians, where the shortage is most acute. But according to Technician Find — a recruiting firm that has processed more than 100,000 applications for over 220 independent repair shops since 2018 — the gap is at least as wide at the service counter. In eight years, founder Chris Lawson says fewer than 5% of those shops had written advancement criteria for front-counter staff.

Today the company released the Service Advisor Career Path Builder, a free tool that documents one — from entry-level service support through Service Advisor, Senior Advisor, Service Manager and General Manager. "They're not losing people over two dollars an hour," Lawson said. "They're losing them over a question nobody could answer. Somebody asks where this goes for me, the owner says something true and completely useless, and six months later they're gone — and the owner thinks it was about money."

A check most shops don't run

The tool's central mechanism tests whether an employee can actually control the number their raise depends on. Service advisor metrics — average repair order, hours per repair order, gross profit — depend substantially on technician inspection quality, shop capacity and parts availability. The tool flags any metric an owner attaches to advancement that the employee cannot independently move.

"The day you tell a good advisor she didn't earn her raise because a technician didn't do his job, she's already gone," Lawson said. "She'll leave, and the owner will think it was about money."

Targets derive from each shop's own numbers rather than national benchmarks, and compensation at each level is a share of the gross profit that position generates — so a promotion costs the shop only once it is already earning.

The ladder ends at the owner's chair

The final output isn't the document. It's a readiness score measuring how much of the shop could operate without the owner, and naming the widest gap.

"Every technician's career path stops inside the shop," Lawson said. "This one stops at the owner's chair. Most independent shops don't have a general manager because the owner is the general manager. When you write that job description, you're not building an org chart — you're writing your own succession plan. I'd expect most owners to come out lower than they think. All of the shops we tested this tool on did."
